The thesis examines the effects of beneficial versus detrimental psychological work climate factors on employees? work-related affects, cognitions, and behavior. In particular, three papers look at specific factors of the concept of psychological work climate; namely, the effect of supervisor support in transfer process and, the effect of varying forms of fair leadership.
The first paper examines the effect of positive outcome expectations on the transfer of newly gained skills (N = 220). As hypothesized positive outcome expectations were found to be particularly strong among dissatisfied employees. The second paper gives a comprehensive review of the latest cross-cultural research on organizational justice, stressing the significance of taking cross-cultural variations in the perception and definition of fairness into account. And last but not least, the third paper examines differences in the perception of two specific procedural justice criteria (voice and consistency) in relation with varying power distance orientation. Results of two studies, a cross-cultural between-subjects study (N = 258) and an intracultural within-subjects study (N = 161), revealed significant differences in the reaction to voice between individuals low and high in power distance, but not in the reaction to consistency.
Summing up, each of the three papers stresses the importance to examine the factors included in the concept of psychological work climate more in detail. By relating the concept of psychological work climate to existing research on specific aspects ? such as organizational justice or training transfer ? a more multifaceted examination of the factors that influence individuals in their work climate perception is enabled. The research conducted within this thesis provides a valuable contribution to the comprehension of a positive work climate therefore.
